Gender Pay Gap最容易写成“资料很多、分析很少”的Essay。

Human Capital Theory是分析工资差异时非常常见的一条理论路线。简单来说,它会从education、training、skills以及working experience等方面解释不同劳动者为什么获得不同收入。
放到Gender Pay Gap问题中,一个比较传统的解释是:如果女性因为职业中断、育儿或者培训机会等因素积累了不同程度的人力资本,那么这种差异可能进一步反映在工资水平上。
但Essay不能停在这里。
这篇范文进一步提出了一个很适合Critical Analysis的问题:如果女性的教育水平已经明显提高,为什么Gender Wage Gap仍然存在?

这时候Gender Pay Gap就不能只理解成“同一个办公室里男性和女性谁工资更高”,还需要观察整个labour market的职业结构。
这也是为什么写Gender Inequality Essay时,industry、occupation和position level往往都值得单独分析。
Motherhood Penalty是这类Essay中非常值得讨论的概念。
生育和育儿可能带来career interruption、working-hour changes以及human capital accumulation变化,同时也可能影响雇主对员工未来工作连续性的预期。
这里需要特别注意:好的Essay不能简单写成“女性因为生孩子所以工资低”。这种表述既粗糙,也没有解释真正的机制。

这个问题其实比记住多少理论更重要。

写完三段以后,字数确实够了,但三个理论像三座互不来往的小岛。
真正比较有Critical Thinking的写法,是让理论之间产生关系。
例如:
Human capital differences may explain part of the gender wage gap; however, this explanation becomes less sufficient where women and men possess comparable educational qualifications. Labour market discrimination therefore provides an alternative explanation by examining whether similar human capital is rewarded differently across gender groups.
注意这里并没有突然出现一个多么高深的新理论,只是多做了一件事情——比较。
这往往就是普通Essay和Critical Essay之间非常重要的一步。
不是完全一回事,这一点写Essay时最好分清。
Gender Pay Gap通常讨论男性与女性群体之间平均收入或工资水平的差异;而Equal Pay更多涉及相同或具有同等价值工作的男女是否获得公平报酬。
因此,一个组织即使执行equal pay原则,整体上仍然可能存在gender pay gap,例如男性和女性集中在不同职位层级或者不同职业类别。
如果Essay开头能够把这两个概念区分清楚,后面的论证通常会干净很多。
把Gender Pay Gap放进一个具体国家,比泛泛讨论全球性别不平等更容易形成明确的分析范围。

这篇范文并没有简单把经济增长等同于性别工资差距缩小,而是进一步讨论marketisation、occupational structure、human capital以及labour market discrimination之间的关系。

开头一口气放五六组工资数据,看起来很“有研究”,但实际上很容易把Introduction写成Data Report。通常选择一两组真正能够说明问题的数据就够了,剩下的空间应该留给research context和argument。
Discrimination当然是重要解释,但如果Essay一开始就认定所有差距都是歧视造成的,后面就很难进行真正的critical discussion。

引用十几篇文献不等于有argument。

如果正文一直在讨论Gender Pay Gap的causes,最后突然提出十条政府政策,结构会显得很奇怪。
Conclusion最重要的工作还是回答原来的Essay Question,而不是在最后一段重新开一篇Policy Essay。

The gender pay gap is becoming a persistent social challenge against the realisation of gender equality in China. China has experienced huge economic development and has become the second largest economy in the world. The gender pay gap reflects differences in average earnings between female and male employees, including differences in salaries and other employment-related rewards.
The context of China is particularly interesting because accelerated economic growth does not automatically eliminate the gender pay gap. Economic reform and the Open Door Policy enabled the structural transformation of the Chinese economy from an agriculture-dominated system towards manufacturing and an export-driven economy. This transformation contributed to poverty reduction through economic growth and anti-poverty policies (Liu, 2022).
Previous research has nevertheless identified a persistent gender wage gap in China. This creates an important question for academic discussion: why can substantial economic development coexist with continuing gender inequality in earnings?
This essay explores the issue of the gender pay gap in China and discusses different explanations for its development. Particular attention is given to human capital theory, labour market discrimination, occupational segregation and the motherhood penalty.
The gender pay gap generally refers to the difference between the average earnings of women and men, commonly expressed as a percentage of men's earnings. It should be distinguished from unequal pay for equal or equivalent work.
Gender differences in earnings may reflect a combination of factors, including occupation, working hours, employment experience, access to training and promotion, career interruptions and labour market discrimination. Occupational segregation refers to the uneven distribution of women and men across occupations, industries and organisational levels. Women may be disproportionately represented in some lower-paid service and care occupations, while men may be more strongly represented in technology, construction, manufacturing and other comparatively highly paid sectors (Adeleken & Bussin, 2022).
Vertical segregation is also important. Women may encounter a glass ceiling that restricts access to senior positions, salary growth and promotion opportunities (Kräft, 2022). Occupational segregation can therefore contribute to the persistence of an overall gender pay gap.
One important perspective is Human Capital Theory. The theory argues that differences in productivity-related characteristics, including education, training and employment experience, may contribute to differences in wage levels.
Where workers have different levels of investment in education and training, their labour-market rewards may also differ (Tverdostup & Paas, 2017). Career interruptions associated with childbearing may similarly affect employment experience and human-capital accumulation.
However, applying this explanation to China creates an important debate. Female participation in higher education has increased substantially, yet gender differences in earnings have not disappeared. Research has therefore questioned whether differences in human capital alone can sufficiently explain China's gender wage gap.
Education may contribute to reducing wage inequality, but returns to education can differ between women and men (Lee & Wie, 2017). Consequently, Human Capital Theory provides part of the explanation but does not necessarily explain why workers with substantial educational qualifications may continue to experience different labour-market outcomes.
Labour Market Discrimination Theory provides an alternative perspective. Labour-market discrimination concerns unequal employment treatment associated with characteristics such as gender (Grybaite, 2006).
Statistical discrimination is particularly relevant. Employers do not possess perfect information about the future productivity and employment behaviour of individual candidates. Decisions may therefore be influenced by expectations about groups rather than the actual characteristics of an individual applicant.
Expectations concerning childcare, maternity-related career breaks or future working patterns may consequently influence starting salaries, recruitment decisions and promotion opportunities. This perspective connects labour-market discrimination with the motherhood penalty and provides another explanation for persistent differences in earnings.
Human Capital Theory can be applied to the Chinese gender pay gap through the relationship between education, workplace training, experience and earnings.
High levels of female university participation do not automatically guarantee equal employment outcomes. Workplace training is particularly important because occupation-specific training can affect employees' future skills, productivity and promotion prospects.
If access to training differs between male and female employees, the resulting differences in human-capital development may influence future earnings. Research including Chen et al. (2013) has examined the relationship between globalisation and gender wage inequality in China.
This suggests an important refinement of Human Capital Theory: the relevant issue is not simply whether women invest in education, but whether women and men have comparable opportunities to continue accumulating valuable human capital after entering the workplace.
Occupational segregation provides another explanation. Research has identified links between occupational structure and gender earnings inequality in urban China. If women are disproportionately represented in relatively low-paid occupations while men are more strongly represented in highly paid occupations and senior positions, the aggregate gender pay gap can persist even when pay within an individual job is relatively similar.
Labour-market discrimination adds another layer to this explanation. Li, Tang and Jin (2024), for example, examine labour-market segmentation and the gender wage gap in China. Differences across sectors and institutional settings suggest that gender wage inequality is connected not only to individual qualifications but also to the structure of labour markets.
For this reason, Human Capital Theory, Occupational Segregation and Labour Market Discrimination should not necessarily be treated as competing explanations in isolation. They can interact. Occupational segregation can affect access to highly rewarded employment, while discrimination can influence recruitment, training and promotion, which in turn affects the accumulation and returns of human capital.
Persistent differences in earnings may have consequences beyond monthly salaries. Over the life course, differences in income can influence savings, investment and asset accumulation.
Gender differences in wealth are therefore relevant to the discussion of the gender pay gap. Bessière and Pugliese (2025) discuss gender and wealth accumulation from an international perspective, while research on housing assets in China has also examined gender differences in property ownership and intergenerational transfers (Deng, Hoekstra & Elsinga, 2019).
This means that relatively small annual differences in earnings may accumulate over many years and contribute to larger differences in economic security.
The gender pay gap may also have long-term implications for retirement and poverty risk. Lower lifetime earnings can influence savings, pension accumulation and the financial resources available in later life.
This is particularly important when wage inequality interacts with differences in career length, childcare responsibilities and life expectancy. Gender inequality in employment can therefore extend beyond the workplace and influence economic wellbeing during retirement.
The gender pay gap remains an important issue for understanding gender inequality in China. Economic development and improvements in educational attainment do not necessarily guarantee equal labour-market outcomes.
