The world has changed rapidly since the beginning of the twenty-first century. Improvements in communication, globalization and access to information have changed the relationship between employers and employees. Organizations increasingly recognize that workforce motivation, job satisfaction and employee retention can influence organizational performance.
Employees who are satisfied with their work and with the way they are treated by an organization may be more willing to maintain a long-term relationship with that organization. By contrast, employees who experience low job satisfaction may be more likely to seek alternative employment opportunities.
However, job satisfaction should not be treated as a simple explanation for every turnover or performance issue. Employee behaviour is influenced by many factors, including compensation, relationships, working conditions, career opportunities, management style and individual expectations. For this reason, the relationship between motivation and job satisfaction remains an important area of organizational research.
Employee motivation and its relationship with job satisfaction have been studied for many years. Managers rely heavily on human resources to achieve organizational objectives, so understanding which workplace factors contribute to motivation and satisfaction can support more effective HRM practices.
The aim of this study is therefore to investigate the relationship between employee motivation and job satisfaction and to consider how organizations may create working conditions that support a motivated and satisfied workforce.

The term “motivation” is derived from the Latin word movere, meaning “to move”. Motivation can be understood as the forces that influence the direction, intensity and persistence of behaviour.
Researchers have developed different explanations of workplace motivation. Some approaches emphasize economic rewards, while others focus on social relationships, personal achievement, self-development or a combination of several needs.
From an organizational perspective, motivation may involve both intrinsic and extrinsic factors. Extrinsic motivation can include pay, benefits, promotion and other external rewards. Intrinsic motivation can arise from achievement, meaningful work, autonomy, recognition and personal development.
For the purpose of this study, employee motivation is treated as a set of internal and external influences that may affect how employees approach their work, how much effort they invest and whether they wish to remain with the organization.
Job satisfaction generally refers to an employee’s overall attitude and emotional response towards their job. A high level of satisfaction may indicate that an employee values important aspects of the work, while dissatisfaction may arise when expectations and workplace experiences do not align.
Job satisfaction is not determined by one factor alone. Pay, supervision, interpersonal relationships, working conditions, recognition, workload, career opportunities and perceived fairness can all contribute to how employees evaluate their jobs.
From a research perspective, this means that job satisfaction should not simply be represented by turnover rate or employee retention. These outcomes may be related, but they can also be influenced by labour market conditions, family circumstances, career opportunities and other variables.
Motivation is one of the most widely discussed concepts in management and organizational behaviour. Different theories attempt to explain why individuals behave in particular ways at work and what encourages them to continue investing effort.

Maslow’s hierarchy of needs is one of the best-known theories of motivation. The theory proposes that human needs may be viewed in several broad categories, including physiological needs, safety, social belonging, esteem and self-actualization.
Although later research has questioned whether needs always operate in a strict hierarchy, the model remains useful as an introductory framework for thinking about the different types of needs that may influence workplace behaviour.
For example, employees may value financial security and safe working conditions while also seeking social relationships, recognition and opportunities for personal growth.
Alderfer’s ERG theory reorganized human needs into three broad groups: Existence, Relatedness and Growth. Unlike a strict hierarchical approach, ERG theory allows several needs to operate at the same time.
This may be especially relevant in workplace research because an employee can simultaneously care about financial security, relationships with colleagues and opportunities for professional development.
Herzberg’s Two-Factor Theory distinguishes between hygiene factors and motivators. Hygiene factors include aspects such as pay, supervision, working conditions and interpersonal relationships. Their absence may produce dissatisfaction, but their presence does not necessarily create strong motivation.
Motivators, by contrast, are linked more closely to achievement, recognition, responsibility, advancement and the content of the job itself.
This distinction is particularly useful for a Job Satisfaction proposal because it suggests an important research Question: are organizations merely reducing dissatisfaction, or are they also creating conditions that allow employees to experience achievement and meaningful work?
McGregor proposed two contrasting views of employees. Theory X assumes that workers may avoid responsibility and require close control, while Theory Y assumes that employees can be self-directed, responsible and motivated when suitable conditions are provided.
These ideas are relevant to management style because managers’ assumptions about employees can influence supervision, autonomy, communication and workplace relationships. These factors may in turn influence employee experience and job satisfaction.
McClelland focused on three learned needs: achievement, affiliation and power. Individuals can differ in the strength of these needs, which may help explain why the same workplace reward does not motivate everyone in the same way.
An employee strongly motivated by achievement may value challenging goals and recognition, while an employee with a strong affiliation need may place greater importance on teamwork and workplace relationships.
Equity Theory proposes that individuals compare the relationship between their inputs and outcomes with those of other people. Inputs may include effort, experience, qualifications and time, while outcomes can include salary, recognition, status and benefits.
If employees perceive that the exchange is unfair, motivation and job satisfaction may be affected. For this reason, perceived organizational fairness can be an important variable in studies of employee attitudes.
Goal-setting Theory emphasizes the role of goals in directing attention and effort. Goals are generally more effective when they are specific, challenging but achievable, supported by commitment and accompanied by feedback.
In organizational settings, poorly defined or unrealistic goals may create frustration, while meaningful goals and constructive feedback can support employee engagement.
Expectancy Theory explains motivation through three ideas: expectancy, instrumentality and valence. Employees consider whether effort can lead to performance, whether performance will lead to a particular outcome, and whether that outcome is valuable to them.
This theory is useful when studying reward systems because an incentive may exist on paper but still fail to motivate employees if they do not believe that performance will actually lead to the promised reward.
Reinforcement approaches focus on the consequences of behaviour. Behaviours followed by positive outcomes may be more likely to occur again, while behaviours associated with negative consequences may decline.
Rewards can be tangible, such as pay or bonuses, or intangible, such as recognition and appreciation. However, reinforcement alone does not fully explain why different employees value different rewards, which is why it is useful to compare this approach with needs-based and cognitive theories.

Job satisfaction has attracted considerable attention in organizational behaviour and HRM because employee attitudes can influence many aspects of working life.
Job satisfaction may be understood as an employee’s overall evaluation of their job. Because a job contains many different elements, satisfaction can reflect attitudes towards pay, supervision, colleagues, promotion, workload, job security, recognition and the work itself.
This also means that researchers need to be careful when measuring job satisfaction. A single question such as “Are you satisfied with your job?” may not capture all of its dimensions.
The primary aim of this proposal is to investigate the relationship between organizational measures designed to motivate employees and the overall job satisfaction experienced by employees.
Organizations need skilled and productive employees to maintain stable business operations. However, retaining capable employees depends on more than simply offering employment. Employees may also evaluate whether they receive fair rewards, meaningful work, opportunities for growth, appropriate recognition and supportive working conditions.
A systematic understanding of employee motivation and job satisfaction may therefore help organizations evaluate HR practices and identify areas where changes could support employee well-being, commitment and retention.
Based on the topic and theories discussed above, a proposal could develop research questions such as:
RQ1: What is the relationship between employee motivation and job satisfaction?
RQ2: Which intrinsic and extrinsic motivational factors are most strongly associated with employee job satisfaction?
RQ3: How do employees perceive organizational reward, recognition and career development practices?
RQ4: To what extent does perceived fairness influence the relationship between motivation and job satisfaction?
If this topic were developed into a complete Dissertation Proposal, a quantitative survey could be used to measure employee motivation and job satisfaction across a defined sample. Questionnaire items could examine pay, recognition, promotion, autonomy, work relationships, perceived fairness and overall job satisfaction.
A qualitative element could also be added through interviews if the researcher wishes to understand why employees respond differently to particular motivational practices. In that case, a Mixed Methods design may help combine measurable patterns with employees’ personal experiences.

Previous research has frequently examined employee motivation, job satisfaction and their relationship with organizational outcomes. However, organizations still face practical difficulties in deciding which motivational practices are most relevant to their own employees.
Financial rewards may matter to some employees, while others may place greater importance on recognition, career development, autonomy, relationships or fairness. Therefore, assuming that one motivational strategy will have the same effect on every employee may oversimplify workplace behaviour.
This study proposes to investigate how motivational practices are associated with employee job satisfaction and to consider which organizational factors may strengthen or weaken that relationship.
