Recruitment and Selection、Training and Development、Employee Motivation、 Performance Management以及Strategic Human Resource Management。

Human Resource Management plays an important role in connecting employees, organisational capabilities and business strategy. In a service-intensive organisation such as McDonald’s, employees have a direct influence on operational efficiency, customer experience and service quality. Recruitment, training, employee development and performance management therefore should not be viewed simply as administrative activities. Instead, they form part of the organisation’s broader strategic management system.
McDonald’s provides a useful case for analysing Strategic Human Resource Management because its business model combines global scale, relatively standardised operating processes and extensive franchising. According to McDonald’s 2025 Annual Report, the company had 45,356 restaurants worldwide at the end of 2025, and approximately 95% of these restaurants were franchised.
This structure creates an important HRM challenge. McDonald’s needs to maintain recognisable service and operating standards across a large international system, while employees may work under different franchise organisations, labour regulations and national cultures. Human resource management therefore needs to balance global consistency with local responsiveness.
This assignment analyses McDonald’s human resource management practices in four major areas: recruitment and selection, training and development, employee motivation and performance management. It then considers how these HR practices may contribute to the wider business strategy.
刚开始写Human Resource Management Assignment时,我见过不少同学第一段就是: “Human Resource Management is the process of managing employees……”
Why does Human Resource Management matter to this particular organisation?
| Business Characteristic | HRM Implication |
|---|---|
Operational Standards |
Service Quality |
Labor Market |
From an HRM perspective, McDonald’s therefore faces a dual requirement: it needs standardisation to support operational consistency, while also requiring enough flexibility to respond to different labour markets, employee expectations and local regulations.
Recruitment and selection are fundamental HRM functions because the effectiveness of later training, employee development and performance management partly depends on whether an organisation recruits people with appropriate skills, attitudes and potential.
“McDonald’s uses internal recruitment and external recruitment.”
Why might McDonald’s use both internal and external recruitment? What advantages and limitations could each approach create?
Internal recruitment can support employee development by providing existing employees with opportunities for career progression. Employees who already understand organisational routines, service standards and workplace expectations may require less organisational socialisation than completely new recruits.
Internal promotion may also strengthen motivation. If employees can see a realistic pathway from entry-level work towards supervisory or management responsibilities, they may perceive greater long-term value in remaining with the organisation.
However, internal recruitment also has limitations. Excessive reliance on existing employees may reduce the inflow of new knowledge, different experiences and specialist capabilities. Therefore, internal promotion should normally be balanced with external recruitment.
External recruitment allows McDonald’s to access a broader labour market and bring new capabilities into the organisation.
This has become increasingly important because a modern restaurant business no longer depends only on traditional food-service skills. Digital ordering, loyalty programmes, mobile apps, delivery platforms, data analytics and automated technologies all create demand for different forms of expertise.
Recruitment therefore should not be viewed simply as filling vacancies. From a Strategic HRM perspective, it can also be understood as a way of developing organisational capabilities.

On-the-job Training
Digital Learning
Leadership Development
Mentoring
Continuous Learning
Career Development
Training in McDonald’s can support several organisational objectives.
First, training can support operational consistency.Customers generally expect a reasonably consistent experience when visiting restaurants operating under the same brand. Employee training therefore contributes to process consistency and service delivery.
Second, training can support productivity.Employees who understand technology, operating procedures and role expectations are generally better positioned to perform their tasks efficiently.
Third, training can contribute to career development.Development programmes may help prepare employees for supervisory and management positions.
Finally, learning opportunities may influence employee retention. When employees believe that an organisation provides opportunities to develop transferable skills, progress internally or acquire new capabilities, the employment relationship may become more valuable.
Human Capital Theory suggests that investment in employee knowledge, education and skills may increase productive capability. From this perspective, training is not merely a cost. It may also be understood as an organisational investment.
Why would a large multinational organisation invest so heavily in structured learning?
Herzberg distinguishes between hygiene factors and motivators.
Hygiene factors include areas such as salary, working conditions, company policies and supervision. Their absence may produce dissatisfaction, but improving these factors does not necessarily create strong long-term motivation.
Motivators are more closely associated with factors such as:
Achievement
Recognition
Responsibility
Personal Growth
Career Progression
Applied to McDonald’s, this framework suggests that employee motivation cannot be explained by pay alone. Training opportunities, recognition, responsibility and visible career pathways may also influence how employees evaluate their jobs.
For example, an entry-level employee who can see a realistic pathway towards supervisory or management responsibility may perceive the employment relationship differently from someone who sees no opportunity for progression.
Corporate Policy ≠ Every Employee’s Actual Experience.
Performance Management
setting expectations;
monitoring performance;
providing feedback;
employee development;
linking individual behaviour with organisational objectives。
Speed of Service
Order Accuracy
Food Safety
Customer Service
Teamwork
Operational Efficiency
Performance Measurement
Customer Interaction?
Employee Wellbeing?
How do HR practices contribute to organisational strategy?
| HR Practice | Potential Strategic Contribution |
|---|---|
Employee Capability |
| Development | 建立Internal Talent Pipeline |
| Motivation | 影响Employee Engagement与Retention |
The strategic value of HRM therefore lies partly in the integration of these activities.
Recruitment without training may fail to develop capabilities. Training without career development may generate only limited retention benefits. Performance management without employee engagement may encourage compliance rather than commitment.
We value teamwork.”
“McDonald’s has an excellent training system.”
有Career Development, 又写:
“Therefore employees are highly motivated.”
McDonald’s operates across a very large international restaurant system. Structured training and relatively consistent operating expectations may help the organisation coordinate employee behaviour across geographically dispersed locations.
For a global service brand, this consistency may support customer expectations and operational reliability.
However, approximately 95% of McDonald’s restaurants were franchised at the end of 2025.
Restaurant employees may work for different franchise organisations, and employment practices can vary according to local law, labour-market conditions and franchise management.
Therefore, students should avoid treating McDonald’s as a completely uniform employer.
Global companies often want common standards. But labour markets are local.
Employee expectations in the United States, United Kingdom, China, Australia or Germany may not be identical. Employment regulations also vary.
Therefore, HRM may need to balance:
Global Consistency ↔ Local Adaptation
Based on the analysis, several recommendations can be proposed.
Digital learning can improve accessibility and consistency, but online courses should not completely replace workplace learning.
Practical coaching, mentoring and real operational experience remain important, particularly in service and management roles.
Employees may be more likely to value training when they can understand how newly acquired skills contribute to future opportunities.
Therefore, learning and development should be linked clearly with potential career pathways.
Performance Management should balance operational measures with service quality, employee development and behavioural expectations.
Overemphasis on a narrow set of metrics may create unintended employee behaviour.
McDonald’s can maintain common organisational principles, but HR practices should remain sufficiently flexible to respond to local labour markets, employment regulations and cultural contexts.
This case demonstrates that Human Resource Management at McDonald’s extends far beyond basic recruitment and administrative personnel management.
Employees are closely connected with customer experience, operational efficiency and the organisation’s ability to deliver relatively consistent service across a large international restaurant system.
Recruitment provides the organisation with necessary human resources, while training and development help transform these resources into organisational capabilities. Performance management connects employee behaviour with operational expectations, while career development and learning opportunities may influence motivation and retention.
From a Strategic Human Resource Management perspective, the most important lesson is that individual HR practices should not be analysed independently. Their value depends on how recruitment, training, development, motivation and performance management interact with the wider business strategy.
McDonald’s is therefore a particularly useful HRM Assignment case. The organisation provides enough public information for evidence-based analysis, while its global franchise structure also creates opportunities for genuine Critical Discussion rather than simple company description.
| Assignment
|---|---|
| Introduction | 企业背景 + Research Focus + essay Structure |
| Recruitment | Internal / External Recruitment + Advantages / Limitations |
| Training | On-the-job Training + Hamburger University + Human Capital |
Case |
| Performance | Performance Indicators + Potential Limitations |
Business Strategy |
| Critical Evaluation | Advantages + Franchise Complexity + Local Differences |
Theory |
Performance?”
“McDonald’s has 28,000 restaurants worldwide.”
“According to McDonald’s 2025 Annual Report, the company had 45,356 restaurants worldwide at year-end 2025.”
“However...”
Under what conditions does this work?
What are the limitations?
Does the evidence apply to all employees?
Could there be another explanation?
Does the franchise structure change the conclusion?
