| Proposal
|---|---|---|
| Background | Marks & Spencer
| Literature Review | Best Practice、Best Fit、RBV、Ulrich

Marks & Spencer is one of the best-known retailers in the United Kingdom. The company has a long history in British retailing and has operated across clothing, food, homeware and other consumer categories.
Historically, Marks & Spencer developed from a partnership between Michael Marks and Thomas Spencer and later became one of the most recognizable retail businesses in the UK. As the organization expanded, the management of employees became increasingly important because retail employees often act as the direct interface between the company and its customers.
For a retailer such as Marks & Spencer, human resource management is therefore not limited to recruitment and administration. Employee performance, training, service quality, engagement and retention can influence customer experience and may ultimately affect organizational performance.
This dissertation proposes to examine the effectiveness of human resource management at Marks & Spencer. In particular, it asks whether HRM contributes to organizational objectives, stakeholder value and competitive advantage, and whether the company adopts a genuinely strategic approach to managing its human resources.
The main objective of this research is to determine the effectiveness of human resource management at Marks & Spencer and to examine the extent to which HRM contributes to organizational performance.
The research will investigate the following questions:
Q1. To what extent does human resource management at Marks & Spencer contribute to organizational performance?
Q2. To what extent is human resource management at Marks & Spencer strategic in its approach?
Q3. Has Marks & Spencer succeeded in using human resource management as a source of competitive advantage?
Q4. What human resource strategies are predominantly used within the organization?
Q5. How effectively does human resource management contribute to value creation for stakeholders?
In a highly competitive retail environment, employees can play a critical role in the implementation of organizational strategy. They interact with customers, deliver services, support operational processes and influence the overall customer experience.
For this reason, the human resource strategy of a retail organization should not operate in isolation. It needs to support the broader competitive and marketing strategies of the business.
HRM may contribute to organizational performance through recruitment, training, employee development, performance management, reward systems and retention. If these practices are aligned with the needs of the organization, human resources may become a source of competitive advantage.
Human Resource Management can be broadly understood as the management and development of people within an organization. Earlier forms of HRM were often described as personnel management, but the function gradually developed into a more strategic area as organizations increasingly recognized employees as important organizational resources.
Modern HRM involves attracting employees, developing their capabilities, managing performance and creating conditions that allow employees to contribute to organizational objectives.
The relationship between HRM and organizational performance provides the basis for Strategic Human Resource Management. From this perspective, the HR function is not simply transactional. It is expected to contribute directly or indirectly to organizational effectiveness.
One influential perspective in Strategic HRM is the Best Practice approach. This view suggests that certain HR practices can contribute positively to organizational performance across different organizations.
Pfeffer’s work identified a number of practices associated with competitive advantage through people, including employment security, selective hiring, training, information sharing, self-managed teams, performance-related rewards and reduced status differences.
The basic argument is that organizations that manage employees effectively may be able to improve productivity, commitment and performance.
The Best Fit perspective takes a different position. Rather than assuming that one set of HR practices is universally effective, it argues that human resource strategy should fit the organization’s competitive strategy and operating context.
A growing organization may require different HR practices from a mature organization. Similarly, a retailer may need a different HR strategy from an aviation or manufacturing company.
For Marks & Spencer, this means HR practices should be examined in relation to the company’s retail strategy, organizational structure, customer expectations and competitive environment.
The Resource-Based View considers internal organizational resources as potential sources of sustained competitive advantage. Human resources may be particularly important because employee knowledge, skills, experience and organizational relationships can be difficult for competitors to copy.
From this perspective, HRM becomes strategically important when it helps an organization attract, develop and retain valuable employees and translates these human capabilities into organizational performance.
This provides a useful theoretical basis for asking whether Marks & Spencer has succeeded in using its workforce and HR practices as a source of competitive advantage.
Ulrich’s HR model helped popularize the idea that HR should play more than an administrative role. HR can contribute through employee support, administrative processes, change management and strategic partnership.
For this Proposal, the Strategic Business Partner perspective is particularly relevant because it asks whether the HR function actively contributes to business objectives rather than simply responding to operational requirements.
The original research also considers HRM effectiveness through the logic of the Balanced Scorecard. Organizational performance should not be understood only through financial results. Customer outcomes, employees and internal processes can also provide useful indicators.
| Perspective | HRM
|---|---|
| Customer | Employee service quality、customer experience、loyalty |
| Employee | Training、engagement、retention、performance |
| Financial | Productivity、labour efficiency、business performance |
| Internal Processes | Operational capability、communication、implementation |
Using these perspectives can prevent the research from reducing HRM effectiveness to one narrow financial indicator.
Competitive Advantage |
Strategic Business Partner |
| Customer、Employee、Financial、Internal Process |
The main objective of this dissertation is to evaluate the effectiveness of human resource management at Marks & Spencer and examine its relationship with organizational performance and competitive advantage.
The research proposes to use both primary and secondary research. Using different sources of evidence may help the researcher examine the topic from employee, customer and organizational perspectives.
Primary research involves collecting first-hand data specifically for the objectives of the study. In this Proposal, primary research could involve interviews with Marks & Spencer employees.
Employee interviews may provide insight into HR practices, training, management, communication, workplace experience and perceptions of HR effectiveness.
The original Proposal also suggests interviewing customers in order to explore satisfaction with service. This may help examine one possible route through which HRM influences organizational outcomes: employees deliver the service experience that customers directly encounter.
Primary research has the advantage of producing data tailored to the research question. However, it can require substantial time and resources, and access to suitable participants may be difficult.
Secondary research uses information and data that already exist. Relevant sources may include academic journal articles, company reports, industry publications, financial information and other credible documentary evidence.
In this Proposal, secondary research can be used to examine HR strategy, organizational performance and the competitive environment of the retail industry.
Secondary data is generally easier to obtain than primary data, but the researcher still needs to consider whether each source is sufficiently relevant, reliable and current for the research question.
The proposed study is predominantly qualitative. Interviews and documentary analysis can be used to interpret how HRM operates and how employees perceive organizational practices.
Some quantitative information may also be incorporated where appropriate, for example employee-related indicators, customer measures or organizational performance data.
The purpose of using both forms of evidence is not to make the Proposal look complicated. Each method should answer a particular part of the research question.
| Research Method |
Research validity concerns whether the research design and evidence appropriately address what the study intends to investigate. The research questions, data collection methods and analytical approach should therefore remain closely aligned.
Reliability concerns the consistency and transparency of the research process. Clear interview questions, systematic data collection and well-documented analytical procedures can help improve the credibility of the findings.
Research ethics should be considered throughout the study. Participants involved in primary research should be informed about the purpose of the research and should understand that participation is voluntary.
Personal information should be handled appropriately, and research participation should not expose participants to unnecessary harm. Where interviews are recorded or identifiable information is collected, appropriate consent and confidentiality procedures should be followed.
Sources used in the Literature Review and other parts of the research should also be Referenced accurately so that the researcher clearly distinguishes existing academic work from their own analysis.
Dissertation?
Research Methodology Tag?
